The ICF study found that coaching programs were correlated with positive business outcomes, including increased employee engagement and firm financial performance, and they position a firm as an “employer of choice.”

While the ICF study encompassed companies across various sectors, similar patterns have been observed within law firms. In another study on coaching within AmLaw 200 firms, by author Nancy Manzo, it was found that 98% of the surveyed firms used coaching. Among these, 14% employed internal coaches, 43% engaged external coaches, and 43% utilized a combination of both internal and external coaching resources.

Although Manzo’s study did not specifically investigate the direct impact of coaching on individual and firm outcomes, anecdotal evidence from her research and other sources suggests that firms leverage coaching as a strategic tool for recruitment, retention, talent management, and leadership development initiatives. Among the firms with full-time coaches, the author lists  Arnold & Porter; Mayer Brown, O’Melveny & Myers; Orrick; Perkins Coie; Venable; Wilson Sonsini; Womble Caryle. 

Unlike traditional mentoring, which relies on the mentor’s expertise, coaching empowers legal professionals to tap into their own potential and navigate challenges with confidence. Moreover, coaching fosters resilience and adaptability, essential traits for legal leaders navigating today’s complex legal landscape.

This client-centric approach, championed by leading coaching models like the Co-Active Model (see Kimsey-House, et al), emphasizes personal growth and self-discovery. Additionally, coaching offers a safe space for legal leaders to explore new strategies, refine their leadership style, and overcome professional obstacles.

The investment by law firms in coaching initiatives serves various purposes within firms, from reducing attrition rates to supporting lawyers returning from leave and nurturing potential partner candidates.  

This approach aligns with the broader talent management strategies adopted by firms, aiming to retain valued professionals. Additionally, shifts in law firm structures have led to increased demand for coaching as lawyers seek guidance on career paths and partnership prospects. 

Coaching in law firms encompasses diverse formats, including group sessions focused on shared objectives like business development, as well as individualized coaching tailored to address specific challenges or long-term career decisions.

Former lawyers often excel as coaches due to their firsthand experience and innate understanding of firm culture, enabling them to provide empathetic support while maintaining strict confidentiality.
